Evolution of Corporate Training: From Formalism to Engagement

Large-scale organizations with an extensive branch network inevitably face a crisis of classic training formats. When the staff exceeds hundreds of thousands of people and the geography of presence covers the entire country, traditional lectures with the reading of regulations stop working. During the webinar, Pavel Kharitonov, Project Manager at Sberbank PJSC, analyzes the digitalization process of HSE and fire safety using the example of a company where over 70% of employees are under 35 years old, requiring fundamentally different approaches to the presentation and perception of information.

Why Employees Violate Rules: Competition for Attention

Investigation statistics show that up to 95% of incidents are somehow related to the human factor. The speaker highlights several key reasons for unsafe behavior, among which information pressure takes a special place. In modern conditions, an employee is constantly in a dense flow of work tasks, and safety rules are forced to fiercely compete for their attention with core instructions, regulations, and IT systems.

In addition, behavior is critically influenced by the following factors:

  • "Tone from the top" and cultural traditions: if a manager ignores basic rules (for example, neglects a hard hat on site or smokes in the wrong place), line personnel will unconsciously copy this behavior model.
  • Infantilism: shifting responsibility to specialized professionals ("we have an HSE engineer, let them ensure safety").
  • Distance from incidents: the lack of personal negative experience or examples of severe injuries in the immediate environment dulls the sense of real danger.

Gamification and Multimedia as a Response to Challenges

Feedback analysis and the practice of "mystery shoppers" at face-to-face lectures revealed the extremely low effectiveness of outdated methods — demonstrating text documents from a screen and dryly citing laws. The response to this challenge was the development of proprietary multimedia courses based on the corporate university.

The presentation details the transition to interactive formats. The introduction of gamification and animation elements made it possible to engage the emotional intelligence of learners. Courses became available around the clock from any device, including mobile phones, which solved the problem of remote access for employees in different regions. The program is designed for 16 hours, of which an hour and a half is taken up by a concentrated multimedia block, and the rest of the time is devoted to the independent study of applied internal documents.

Practical Results and Transformation of the Office Environment

The transition to digital tracks allowed not only automating the process of forming training groups but also significantly improving the quality of material assimilation. The average rating of the new courses by the employees themselves was 4.85 out of 5 points. In parallel, the company recorded a significant decrease in the injury frequency rate — for 276 thousand employees, the number of registered incidents dropped to 95 cases per year.

The speaker shows by example how the physical environment itself is changing. The implementation of the 5S system in offices has transformed thanks to digitalization and the massive rejection of paper document flow. An interesting case was the rejection of personal stationery orders in favor of auto-replenishment stands on the floors: after a short adaptation period, employees stopped accumulating excess items at their workplaces, maintaining order and taking only what is needed at a specific moment.
