The New Reality of Corporate Training: From Face-to-Face Training to Digital Ecosystems

The pandemic has become a serious challenge for corporate training systems in the field of HSE. The sudden ban on face-to-face events threatened the implementation of large-scale plans to train thousands of employees. In their presentation, Tatiana Salamatova and Denis Bannykh examine in detail the experience of PJSC Gazprom Neft in the emergency transformation of educational processes and the transition to new competency management models.

Using their company as an example, the speakers show how the forced transition to online not only allowed them to maintain training continuity but also opened up new opportunities for cost optimization, expanding audience reach, and introducing innovative approaches to knowledge assessment.

Emergency Transition to Online: Challenges and Solutions

At the beginning of 2020, the HSE function faced the task of training over 5,000 people across 32 face-to-face programs. The ban on in-person events required the prompt transfer of courses to a distance learning format. The speaker analyzes the key problems the company faced:

  • Technical limitations: Insufficient workplace equipment and low internet speeds at remote sites made it difficult to access training platforms.
  • Content adaptation: Translating complex programs (incident investigation, risk assessment, high-hazard work) required the development of new formats, including video materials and interactive practical cases.
  • Platform selection: The company had to test various solutions (WebSoft, webinar.ru, TrainingSpace) to find the optimal tools for conducting webinars, group work, and testing.

Despite the difficulties, it was possible to transfer more than 56% of major programs to a distance format, saving up to 40% of the budget on face-to-face training and travel expenses. Training became more accessible, reaching even workers in buffer zones.

Competency Barrier: A New Approach to Contractor Admission

The presentation details the transition from mass training to targeted requirements management. Denis Bannykh introduces the concept of a "competency barrier" — a system in which admission to perform work (especially high-risk work) is possible only after confirming the necessary knowledge and skills.

  • Integration with electronic work permits: Testing results and qualification data become a mandatory condition for including an employee in a work permit.
  • Partnership with training centers: The company plans to certify training centers, trusting their assessment results and integrating this data into corporate systems. This will help weed out unscrupulous providers selling fake certificates.
  • Practical skills verification: For critical operations (e.g., working at heights), mandatory demonstration of skills at specialized training grounds is being considered before admission to the site.

Product Approach and Development of Internal Trainers

The speaker emphasizes the importance of developing the internal HSE function and integrating it with HR processes. Implementing a product approach (Agile, MVP) allows safety specialists to think in terms of business value and user experience, managing initiatives as products with measurable effects.

In conditions of limited budgets, the institution of internal trainers takes on a special role. Their preparation and use for practicing practical skills in small groups becomes a key resource for maintaining a high level of competencies on-site.
